Do you wonder why you’re not getting great job applicants? You might want to take a closer look at how you write your job descriptions. Instead of focusing on getting a large number of applications, you should concentrate on attracting the right types of employees to hire for your business . 

Your job listing will be many candidates’ first impression of your company. While you want to avoid keyword stuffing, you also don’t want to fill your listing with cliches or fluff. So how do you create a more effective job description to attract the best candidates? Business owners, recruiters, marketing managers and career experts outlined the basics.

What to include in your job description

When you are writing your job description, you want to include information about the following things:

Company culture

A good job description goes deeper than a typical list of skills, tasks and role requirements. To attract the best applicants to your position, give them a feel for your company culture so you can hire for a cultural fit , said Jean Cook, former business coach for The Alternative Board. 

Company values

Rebecca Barnes-Hogg, founder and former CEO of YOLO Insights, shared similar views, stating that quality employees will invest in businesses that reflect their own interests and values.

“They want to understand your products and what you stand for,” she said. “Your ad needs to tell them that. The first few sentences need to capture the candidate’s attention. Like any effective sales pitch, make it about them and their interests.”

Salary information

Jaynine Howard, founder and career strategist at JJ Howard & Associates, recommends being upfront about salary in a job description. Many applicants will turn down an offer at the last minute after being informed of the pay, she added. Clearing this up from the start will prevent you and your applicants from wasting time.

Call to action (CTA)

Michael Lan, senior resume consultant at Resume Writer Direct, recommends including application directions that contain a specific CTA. Whether it’s to email a specific person, leave a phone message or include a code word in their cover letter, asking applicants to do something extra can help you narrow down your interview pool quickly.

A clear CTA like this “serves as a built-in screening process as you will be able to weed out applicants who are not able to follow directions and demonstrate a clear lack of attention to detail,” Lan said.

How to present a job description

When constructing your job description, keep these tips in mind.

Watch your tone

When you write your job description, you’ll want to use a tone that represents your company’s brand, said Joseph Terach, a director at American Express. For instance, if you’re searching for creative employees, make your job post quirky and amusing. Meanwhile, detail-oriented tech employees may do better with concrete lists of necessary skills.

Make it easily digestible

Since many people are distracted and rushed, they will likely respond better to listings that are easy to read or scan, especially on mobile devices. Don’t overwhelm your candidates with useless information or lengthy paragraphs.

Steve Dempsey, Head of People at Aquent, recommends organizing key responsibilities with bullet points and separating sections with descriptive headers.

“Most job seekers are scanning,” he said. “They are on the hunt for the right job and will look at a job post and scan the details before deciding to apply or to ignore it.”

Jan Hudson, COO of Surf Search, agrees. “Most job candidates search job boards on their phones now. Keep it simple and always use bullet points.” She also suggests using the headings “Responsibilities” and “Requirements” before bulleted lists for added clarity.

Light humor can make candidates remember your listing and want to apply. Chris Mindel, copywriter at AdsIntelligence Marketing, uses subtle jokes in his job descriptions. “It makes the applicant smile when they think about your company,” he said. “They’re more likely to apply.”  

Writing your job description

For your next open position, you can write a better job description by following these two suggestions.

Make it easy to read 

Consider using this structure for your job description: a two-sentence opening pitch about your company, followed by two bulleted lists under the headings “Responsibilities” and “Requirements” and a one-sentence CTA asking the applicant to click a link to fill out an application.

Pinpoint important info

For better readability and a higher response rate, make sure to include the important information about job duties, skills, tasks and necessary experience in the “Responsibilities” and “Requirements” lists.

Hudson provided the following job description, which attracted candidates with excellent qualifications in the life sciences field:

Global medical devices leader seeks a Supplier Quality Manager to lead a supplier quality team in the development of new Class III medical devices. The Supplier Quality Manager will lead supplier quality initiatives and qualifications as well as provide mentoring and oversight of a supplier quality team. Travel is expected to be around 25 percent, both domestic and international.   

Requirements:

  • Bachelor’s degree in engineering required; advanced degree preferred
  • 8-plus years of relevant experience in medical devices, preferably Class III
  • A background in medical device product development
  • 5-plus years of leadership experience
  • Strong management and leadership skills to ensure management, growth and development of personnel
  • Previous supervisory experience
  • Strong statistical and analytical skills
  • A track record of accomplishment managing multiple competing projects or programs
  • The ability to travel up to 25 percent, both domestic and international
  • Quality certifications, such as ASQ CQA, CBA, AQA, RAB and CQE, strongly preferred
  • Lead auditor certification preferred
  • Working knowledge of Microsoft Office Suite, such as Microsoft Word, Excel, PowerPoint and Visio
  • Strong working knowledge of Quality System regulation (QSR/FDA regulation) and ISO 13485 standards
  • Design control and validation experience is a plus

Responsibilities:

  • Manage investigation nonconformance issues identified for device components
  • Ensure compliance of supplier files
  • Identify supplier quality engineering resource requirements and manage resources to provide quality coverage for the new product development programs
  • Lead continuous improvement initiatives, including quality system and supplier qualification procedures
  • Manage supplier quality team

Best job posting sites

Once your job description is complete, you need to get it in front of potential hires. You can do so easily through job posting sites. On these websites, people looking for new positions can search for opportunities that interest them. The hiring sites will then pull up the jobs most relevant to the query. That means you can sit back and relax as candidates come to you rather than the other way around:

  • LinkedIn: The main social media website for professionals, LinkedIn naturally doubles as a popular digital space for posting and finding jobs. You can post a job on LinkedIn in two ways. The first is a traditional job listing. The second is by sharing the listing to your own personal feed for all your followers to see. Then, they can share your listing with their own followers and directly forward it to interested friends.
  • Indeed: You can also post jobs to Indeed’s base of 250 million monthly users. You can hold virtual interviews directly through Indeed’s platform and add screener questions to your listings to strengthen your hiring prospects.   • Monster: With Monster, you can post a job listing for free before buying into paid services. If you seek new employees often, you can contact Monster to arrange a custom plan for your business. Monster also provides thousands of job listing templates from which you can craft your own version.
  • Google for Jobs: Through Google for Jobs, you can take steps to rank your listing more highly in job seekers’ Google searches. If you list your jobs on your business’s website, you’ll just need to alter the listing’s HTML to use Google for Jobs. If you use a third party to host your listings, that platform might be integrated with Google for Jobs. If so, you can likely replicate your post on that platform for Google. 
  • ZipRecruiter: ZipRecruiter lets you instantly post the same job listing on thousands of different job sites. ZipRecruiter will then send you a list of highly qualified candidates whom you can invite to apply. The platform places a large emphasis on being mobile-friendly for both employers and job candidates.

How to make job descriptions work for you

Whether you’re hiring a senior engineer or an entry-level marketing specialist, it’s important to write concise job descriptions that showcase the most important parts of the position. Adopt good practices, such as using headings, bullet points and clear CTAs, to increase readability and response rate. Don’t be afraid to make your job listing match your company culture.   • Provide sound advice and guidance to businesses on a holistic level. Bankers are finance leaders in their community who support the execution of desirable business strategies (such as buying inventory and property for growth) or overcoming financial challenges (including financing trade receivables and necessary working capital).

Both soft skills and technical skills are helpful for a successful career as a business banker.

  • Effective communication and interpersonal skills are essential to relationship building. Client-facing roles must attract and engage with prospects and clients; experience in service-based industries tends to be attractive to firms looking to fill business banker roles. Engaging, influencing, gaining trust, and handling conflicts over various channels are all useful skills. 
  • Sales and marketing skills are linked to the drive and motivation associated with sales-focused professions. For example, attractive qualities for a banker include those who can gain trust, negotiate and convert pipelines to sales. Business bankers must leverage both referrals and relationship networks as part of their marketing efforts.
  • Organizational and time management skills, and attention to detail . Balancing a high volume of client demands, addressing shifting priorities, and minimizing wasted efforts are all vital abilities. For example, a banker may waste time and effort structuring an unsuccessful deal if a credit concern is unaddressed (or a detail was overlooked). 
  • Financial and risk assessment are technical skills that go hand in hand. Clients may provide rudimentary financial information for review with each credit request, along with authorization to assess their personal creditworthiness. Business bankers evaluate deals to maximize the chance of approval by an adjudicator and achieve their sales goals.  
  • Business acumen and general industry knowledge are advantageous for bankers. By understanding the business environment, bankers focus on workable structures under the customer’s circumstances and the firm’s policies (i.e. quantitatively and qualitatively). Exceptional deals can take more effort, may receive stricter terms of approval, and likely require client negotiations to convert less desirable options into a sale.
  • Communication tools vary, as firms have diverse resources and policies due to security, audit, and record retention reasons. Working from employee-owned devices (phones, tablets, etc.) is a trend that is accelerating.
  • Customer relationship management tools (CRMs) help track and maintain client interactions, useful for continuity (e.g. holiday coverage or staff turnover) and sales management (e.g. calling activity and pipeline tracking).
  • Banking information systems are typically customized and firm-specific, although new technologies have contributed to the standardization toward common platforms that are less costly to develop and maintain as a group rather than individually. Many firms may compete more effectively with “commercial off-the-shelf” solutions (e.g. document and record keeping, credit, spreading, adjudication, and risk monitoring systems).

Many business bankers would tell you that no two days are totally alike, but there are some thematic consistencies.

  • Morning is often spent catching up on administrative duties and preparing for client meetings. If it’s a funding day they’ll likely be on the phone with their client, the middle office, and the client’s legal counsel to make sure everything is lined up to advance on time.
  • Mid-day includes scheduled and unscheduled meetings with new opportunities, from the retail branches and other networks, due to the high volume of clients in a business banker’s portfolio. There may be internal meetings with other folks in the bank ( financial planners , mortgage bankers, etc.) to look for cross-selling opportunities; the same is true of accountants and lawyers in the community, people that have their own business development mandates to satisfy.
  • Afternoons may be spent in the community and business development activities such as prospecting for clients and booking initial appointments. Once or twice a week many bankers attend networking events, panel discussions, or chamber of commerce-type events to get relevant industry information or to try and drum up new business opportunities.
  • Employers seek candidates who have completed a minimum of high school education, with at least several years of work experience within the banking or finance industries. 
  • A college degree in a related field (such as accounting, economics, etc.) is a strong plus, as are finance or banking certifications .
  • Business development and prospecting capabilities, such as previous experience in sales or service-based roles.
  • Ability to process business information gained from coursework in accounting, finance, or practical experience gained in prior roles.
  • Knowledge of computer software (Microsoft Suite, Google Suite, etc.) and systems, as well as the mental agility to learn firm-specific systems.

Compensation for business bankers varies by experience, competition within a region or location, and the overall profitability of the firm they work for .  

Base pay may be comparable to a manager at a local branch but less than a manager of a larger full-service location at the same firm. 

Variable compensation includes bonuses and commissions tied to their individual and the organization’s performance. Achieving or exceeding such performance measures is a factor in considering total compensation and other benefits.

Duties & Responsibilities

  • Plans, develops, organizes and manages seasonal and yearly leisure-time programs and activities for various interests including sports, aquatics, youth programs, creative arts, camps, special events, instructional classes, social activities, fitness/wellness, leagues, competitions, general recreation and others.
  • Manages recreation facilities including recreation centers, swimming pools, nature parks, tennis complexes, special facilities and others offering park and recreation services; identifies and rectifies safety hazards.
  • Recruits, schedules, supervises, instructs, trains and advances the knowledge and skills of recreation employees in procedures and policies, delivery of services, as well as equipment use and maintenance.
  • Evaluates subordinates in performance of duties (including safety compliance); gives advice, provides resources and facilitates work teams towards objectives satisfaction.
  • Plans, promotes, and supervises varied recreation, social and educational activities at an assigned recreation facility and plans, organizes, schedules, coordinates and presents specialized recreation and education programs.
  • Schedules facilities, equipment and staff for various activities and programs of the assigned recreation area.
  • Recruits, trains and supervises contract instructors, professionals, officials and volunteers for scheduled activities.
  • Stimulates community interest in programs and services through contacts with news media, special interest groups and agencies.
  • Inspects facilities and equipment and recommends repairs, improvements, renovations and additions accordingly.
  • Monitors expenditures, revenue generation and assists in preparation of operating budgets; ensures adherence to established budgetary parameters.
  • Requisitions and controls use of equipment and materials.
  • Develops objectives, action plans and long-range plans regarding recreation programs and functions under charge.
  • Monitors and analyzes work measurement system report and other generated reports;
  • Manages special projects and service contracts.
  • Assist with any issues or special events at and other facilities such as IT Parker, CW Thomas, Frost Park and PJ Melli.
  • Provides exceptional customer service and work with disgruntled or upset participants to handle their complaints.

What's required:  (Minimum Requirements)   

  • Associate’s degree in Recreation, Leisure Services, Education, or a related field. Additional qualifying experience may be substituted on a year-for-year basis for the required college education.
  • A Minimum of four (4) years of full-time professional experience in organized recreation work at a significant supervisory level. 
  • Possession of a valid driver’s license with an overall good driving record is required. If the driver’s license is out of state, must be able to obtain a Florida driver’s license within thirty (30) days of the hire date.

  • Eight (8) years of full-time professional experience in organized recreation work at a significant supervisory level.

What you’ll do: Responsibilities

What you can expect on a typical day:

  • Develop long-term and short-term demand and capacity forecast models to support business operations.
  • Review historical key metrics and trends to improve forecasting capabilities and refine the planning model.
  • Coordinate with various teams to analyze business requirements, planning, and operational forecasts.
  • Assist in the development of business plans to achieve organizational goals.
  • Provide long-term forecasts to support the Workforce Management (WFM) scheduling process.
  • Coordinate and manage Business Operational Review meetings with key stakeholders to provide long-term planning insights.
  • Prepare monthly Business Operations Review packages for senior management review.
  • Provide monthly performance reviews and actuals-to-forecast variance analysis.
  • Lead the annual planning, and quarterly and monthly forecasting processes to support business operations.

TO SUCCEED IN THIS ROLE: Requirements

  • Bachelor’s degree in business administration or equivalent education and work experience required.
  • 5 to 7 years of experience in operational forecasting, financial modeling, business analytics, and/or workforce capacity planning.
  • Ability to work under pressure with tight deadlines and work independently.
  • Highly proficient in Excel and PowerPoint, with experience in other programming languages.
  • Strong communication skills when interacting with various levels of management.
  • Excellent organizational, problem-solving, detail-oriented, time management, and multi-tasking skills.
  • Strong analytical and critical thinking skills, with the ability to understand data, draw insights, and determine actionable conclusions.
  • Excellent written and verbal communication skills, including the ability to present data and information in a compelling way.

*Quebec candidates: While French is required for Quebec-based roles, use of the English language is also required due to the global nature of the business and the need to interact with ADP’s headquarters and international sites.

Bonus points for these: Preferred Qualifications

  • Technical knowledge of the Genesys Suite (WFM, ACDs, IVR) is an asset.
  • Experience with SQL, Python, PowerBI, or Tableau is an asset.
  • Knowledge of payroll products, the payroll industry, and/or the financial services industry is an asset.
