A host of good opportunities lie ahead for those who opt for any of these courses.

There are good career opportunities for qualified and skilled candidates in India as well as abroad. However, the competition is tough. So merely enrolling to a good course would not help. You must work hard and pass the same with good grades in order to build a strong career.

What’s the future of employment for India’s youth?

Here’s everything you need to know about the recent ilo report on global employment trends for youth..

While high-income countries are expected to recover their employment deficit from 2020 in 2022, low- and middle-income countries are unlikely to close that gap quite so quickly. India in particular has a much tougher challenge to overcome given that it is the only country where youth went further behind in 2021 compared to 2020 . Bear in mind that, according to the report, young Indian men account for approximately 16 percent of the global workforce, and young Indian women account for 5 percent of the same.

The future of work will be influenced by technological innovations, demographic shifts, climate change, and globalisation.

As systems prepare solutions for recovering from the damage created by the pandemic, the report insists on adopting a human-centred approach while determining the strategy for investments of the future. It has become apparent that the future of work will be influenced by technological innovations, demographic shifts, environmental/climate change, and globalisation. In the larger spectrum of work that holds opportunities for the youth, the report details three economies as areas of investment for the future.

  • Green: Roles that aim to address the environmental crisis
  • Care: Roles that focus on human well-being and care
  • Digital: Roles that leverage the internet and different forms of digital technology

While they are relatively niche ecosystems today, each of these economies is likely to be a more sustainable pathway for young people of the future.

Unfortunately, children and youth have experienced significant learning losses during the pandemic, which will inevitably hamper their progress in the future. India had one of the longest records of school closures around the world and experts suggest that not only did learning stall for many, but the long gaps have also resulted in learning regression. These economic and educational deficits are projected to result in an increase in ability vs aspiration mismatches, notwithstanding the gaps in access and awareness. If the goal is to prepare youth for the future of work, we need to enhance the following:

1. Awareness about the green economy

“Given the number of young people in India, we need to prepare them to be ready for this future . These sectors are often perceived to need more specialised skills and hence considered not very accessible for entry – level workers. It’s important to understand that it’s not only about preparing young people for careers in green, but also looking at understanding green in existing careers.” — Nikita Bengani, Director (Youth Programmes), Quest Alliance

With growing concerns around environmental sustainability , it is likely that the green economy will become a major employer in the coming years. This doesn’t just refer to new areas of work but also the green transformation of existing industries (such as automotive, electrical, construction, and hospitality). Interestingly enough, the green economy is expected to cover almost all sectors, either directly or indirectly. However, this transition will not be possible without widespread structural changes and investments to ensure that youth are given sufficient data and awareness about the skills required for engaging in these industries. The report states that, with the right resources (such as investment in green technology and research of green solutions), the sector is expected to add 8.4 million jobs by 2030 for the youth. It is an opportunity that shouldn’t be lost due to information asymmetry.

2. Accessibility of digital resources

“Digitisation and technology are increasingly affecting all sectors from finance to healthcare. Human capital continues to be particularly relevant in this technology-driven economy. While digital and technology-based jobs continue to increase and bring several opportunities, they also bring forth challenges about relevant skills needed to fill these jobs as well as their effect on gender diversity in these jobs. Going forth, it is crucial that the employment ecosystem comprising policymakers, training partners, and firms makes concerted efforts to address diversity at the workplace.” — Devanshee Shukla, Doctoral Candidate, INSEAD

As economies shift from agriculture to industry to services, there will be a natural rise in the use of digital technology. However, there is a tendency for these jobs to be concentrated in urban hubs rather than rural areas and be heavily influenced by the availability of digital hardware and internet connectivity. According to the report, the sector is expected to add 6.4 million jobs by 2030 for the youth, but due to the higher levels of technical proficiency demanded by the sector, there is a lot of work to be done if we are to prepare young people for such work. The upside is that all jobs in the future may not be wholly technical. The creative economy is heavily reliant on digital skills and roles in these domains are also expected to grow.

3. Aspirations around care labour

“Women dominated those sectors that were most adversely affected by the pandemic, such as health, education, and other non-professional personal services. What will be important to ensure is that women are better represented in formal sector work, in decent jobs, and in less precarious work. Currently, they disproportionately account for informal and less productive jobs. Training in soft skills, retraining in skills more valued by the market, and other interventions aimed at building employability and confidence can help bring back former workers into the workforce.” — Dr Anisha Sharma, Assistant Professor (Economics), Ashoka University

The care economy is responsible for fundamental services such as education, healthcare, and domestic work. However, there are several vulnerabilities associated with this sector due to the informal nature of most roles. Social protection for these workers is often lacking and monetary compensation is far lower than other sectors. During the pandemic, workers in this sector experienced significant pay cuts, reduced working hours, and increased exposure to COVID-19. It is expected that in the future, the care economy will continue to be a major employer of youth, especially young women. Investments will have to be made to ensure that the sector provides opportunities for decent work, including policy development to enforce ethical practices that can make the sector more aspirational for young people.

Skill development for the win

It is heartening to note that the report has clearly highlighted skill development and entrepreneurship as the key area into which systems need to invest if we are to improve resilience among youth and create more opportunities for decent labour.

However, it also highlights how the pandemic threw a wrench into the operating structure of several skill development programmes. Almost 70 percent of technical vocational education and training (TVET) providers in high-income countries were able to deliver remote training, but hardly anyone managed to pivot in low-income countries. More than 50 percent of training activities stopped in these low-income countries during the pandemic.

Very few organisations have been able to rapidly pivot and offer technology-enabled learning opportunities to the youth in rural India. The vast majority struggled with lockdown restrictions and their ability to connect youth to jobs dipped significantly, as evidenced by PMKVY 3.0’s average placement rate of 15 percent.

While there was a decline in women’s employment, more women reported enrolment in education compared to men.

It is also worth noting that while youth overall were negatively impacted, young women felt the brunt of the pandemic a lot more. The report indicates that across the globe women are more likely to fall into the NEET category , and states that the last two decades haven’t made any positive strides towards closing the gender gap. It was observed that the higher the levels of gender discrimination, unequal distribution of care work and restrictive social norms, more the number of women found to fall into the NEET category. The silver lining is that while there was a decline in women’s employment, more women reported enrolment in education compared to men.

At Pratham we have always maintained that the purpose of the skill development ecosystem isn’t to merely certify young people, but to help them find access to meaningful livelihood pathways, even if it isn’t the easiest solution to implement. The youth need to be equipped with an assortment of skills, ranging from transferrable core competencies to highly technical industry-specific knowledge, if they are to enter these new sectors.

In order to keep up with these needs of the future, the ecosystem and all its stakeholders must transform. While the development sector may spearhead solutions designed to help overcome these gaps today, policymakers and philanthropists alike need to join hands and make investments that can help reduce these vulnerabilities in the future.

India’s ascent: Five opportunities for growth and transformation

Twenty-five years ago, India embarked on a journey of economic liberalization, opening its doors to globalization and market forces. We, and the rest of the world, have watched as the investment and trade regime introduced in 1991 raised economic growth, increased consumer choice, and reduced poverty significantly.

Now, as uncertainties cloud the global economic picture, the International Monetary Fund has projected that India’s GDP will grow by 7.4 percent for 2016–17, making it the world’s fastest-growing large economy. India also compares favorably with other emerging markets in growth potential. (Exhibit 1). The country offers an attractive long-term future powered largely by a consuming class that’s expected to more than triple, to 89 million households, by 2025.

Liberalization has created new opportunities. The challenge for policy makers is to manage growth so that it creates the basis for sustainable economic performance. Although much work has been done, India’s transformation into a global economic force has yet to fully benefit all its citizens. There’s a massive unmet need for basic services, such as water and sanitation, energy, and health care, for example, while red tape makes it hard to do business. The government has begun to address many of these challenges, and the pace of change could accelerate in coming years as some initiatives gain scale.

From our vantage point, India has an exciting future. In the new McKinsey Global Institute report India’s ascent: Five opportunities for growth and transformation , we look at game-changing opportunities for the country’s economy and the implications for domestic businesses, multinational companies, and the government. The five areas we focus on by no means provide a comprehensive assessment of India’s prospects, but we believe they are among the most significant trends. Foreign and Indian businesses would do well to recognize these opportunities and reflect on how to exploit them.

1. from poverty to empowerment: acceptable living standards for all.

The trickle-down effect of economic liberalization has lifted millions of Indians from indigence in the past two decades. The official poverty rate declined from 45 percent of the population in 1994 to 22 percent in 2012, but this statistic defines only the most dismal situations. By our broader measure of minimum acceptable living standards—spanning nutrition, water, sanitation, energy, housing, education, and healthcare—we find that 56 percent of Indians lacked the basics in 2012.

The country will need to address these gaps to achieve its potential. The task is certainly within India’s capacity, but policy makers will have to promote an agenda emphasizing job creation, growth-oriented investment, farm-sector productivity, and innovative social programs that help the people who actually need them. The private sector has a substantial role to play both in creating and providing effective basic services.

2. Sustainable urbanization: Building India’s growth engines

By 2025, MGI estimates, India will have 69 cities with a population of more than one million each. Economic growth will center on them, and the biggest infrastructure building will take place there. The output of Indian cities will come to resemble that of cities in middle-income nations (Exhibit 2). In 2030, for example, Mumbai’s economy, a mammoth market of $245 billion in consumption, will be bigger than Malaysia’s today. The next four cities by market size will each have annual consumption of $80 billion to $175 billion by 2030.

To achieve sustainable growth, these cities will have to become more livable places, offering clean air and water, reliable utilities, and extensive green spaces. India’s urban transformation represents a huge opportunity for domestic and international businesses that can provide capital, technology, and planning know-how, as well as the goods and services urban consumers demand.

3. Manufacturing for India, in India

Although India’s manufacturing sector has lagged behind China’s, there will be substantial opportunities to invest in value-creating businesses and to create jobs. India’s appeal to potential investors will be more than just its low-cost labor: manufacturers there are building competitive businesses to tap into the large and growing local market. Further reforms and public infrastructure investments could make it easier for all types of manufacturing businesses—foreign and Indian alike—to achieve scale and efficiency.

4. Riding the digital wave: Harnessing technology for India’s growth

Twelve powerful technologies will benefit India, helping to raise productivity, improving efficiency across major sectors of the economy, and radically altering the provision of services such as education and healthcare. These technologies could add $550 billion to $1 trillion a year of economic value in 2025, according to our analysis, potentially creating millions of well-paying, productive jobs (including positions for people with moderate levels of formal education) and helping millions of Indians to enjoy a decent standard of living.

5. Unlocking the potential of Indian women: If not now, when?

Our research suggests that women now contribute only 17 percent of India’s GDP and make up just 24 percent of the workforce, compared with 40 percent globally. In the coming decade, they will represent one of the largest potential economic forces in the country. If it matched the progress toward gender parity of the region’s fastest-improving country, we estimate that it could add $700 billion to its GDP in 2025. Movement toward closing the gender gap in education and in financial and digital inclusion has begun, but there is scope for further progress.

Public-sector efforts to address the five areas are under way. The government is attempting to improve the investment climate and accelerate job creation—India’s ranking on the World Economic Forum’s Global Competitiveness Report climbed to 55 in 2015–16, from 71 a year earlier. Officials are moving to make the government more efficient, using technology that can leapfrog traditional bottlenecks of a weak infrastructure. One billion Indian citizens, for example, are now registered under Aadhaar, the world’s largest digital-identity program and a potent platform for delivering benefits directly to the poor.

Realizing India’s promise will require national, state, and local leaders to adopt new approaches to governance and the provision of services. To meet the people’s aspirations, these officials will also need new capabilities. The requirements include private sector–style procurement and supply-chain expertise, deep technical skills for planning portfolios of infrastructure investments, and strong project-management capabilities to ensure that large capital projects finish on time and on budget. Training will be needed to help staff members use digital technologies to automate and reengineer processes, manage big data and advanced analytics, and improve interactions among citizens through digitized touchpoints, online-access platforms, portals, and messaging and payment platforms. The government could acquire these capabilities by adopting quality-oriented procurement policies and taking advantage of secondments from the private sector. For businesses, India represents a sizable market but will require a granular strategy and a locally focused operating model.

No single report can capture all the changes taking place in the country, but we have tried here to identify the most significant trends. Foreign and Indian businesses should consider how their strategies will be influenced by them. Policy makers should focus on helping all stakeholders to capitalize on them. By any measure, the challenge is daunting, but success could give a historic boost to India’s economy.

The last twenty-five years have seen a tectonic shift in India, not just in terms of the growth of the economy or the changes in the political landscape, but also in the aspirations we have for ourselves and for future generations. From being a poor country seen as a charity case, India is spoken of as an economic heavyweight, a geo-political power and a country that simply cannot be ignored or taken for granted in the world at large.

Career

This has led to a similar change in the way our youth looks to it’s future as well. Once, jobs were ancestral, just like property. A milkman’s son became a milkman, a farmer’s children carried on farming and a shop-keeper’s son took his father’s place on the till. For the urban middle-class, the ‘Government job’ was the ultimate aspiration, with only the truly ambitious aspiring for Banking jobs and those with both ambition and money trying to go abroad.

How has this changed today?

Several agencies have conducted surveys to try and understand the answer to this question. The major findings of a study conducted by Hindustan Times recemtly revealed a few interesting trends, though extrapolation was difficult due to a lack of similar surveys conducted in the eighties.

1. Indian youth are not homogenous, with the rural – urban divide decidedly present. Each group had substantially different ideas about the future and the course they expected their life to take. Similarly there is a class divide as well, with the urban middle-class having different aspirations from the poor in both rural and urban areas.

2. ‘Getting a job’ is a major worry for a large number of the youth, which reflects the uncertainty in the job market even for the educated.

3. The need for financial independence is strong in a country without a social security net. Therefore, the salary and stability of a job is a far more important determinant than it’s nature for a majority of the surveyed youth.

4. Almost an equal number of respondents were interested in going abroad as were in getting a government job. As recently as the 2010’s, the lure of a Government job, with the attendant job security and perks is still attractive to the youth of India.

5. The urge for entrepreneurship is also present, though not as high as maybe it should be. About 15% of the respondents on the survey were looking to strike out on their own as entrepreneurs.

6. Most Indian youth are guided by their parents on education and career choices. This means that children are often pushed by their parents into opting for career choices that are not necessarily their choices. As a result of a desire for white-collar jobs, more Indians are opting for education in software programming than in building roads, bridges and buildings.

What do these trends mean for India in the long run? After all, we are a country that is looking at a severe skilled labour shortage. The numbers vary from industry to industry, with infrastructure, construction and automobile sectors likely to be hit the hardest.

As a result, some experts say that the career aspirations of Indians are already running ahead of the skills that the country actually needs to transition to an economy that can support that many jobs in traditional white-collar sectors.

The National Skill Development Corporation and the Skill India campaign launched by the NDA government both focus on the much-needed task of aligning the skills of the Indian Youth with the sectors and jobs where they are needed. Social scientists have gone so far as to say that if this is not done, the sheer numbers of unemployed youth in the country could lead to a social disaster.

This makes it all the more important that the Government and Private sectors take steps to not just employ the youth but to make them employable as well. Presently, a lot of private sector expenditure is wasted on making employees who have a college degree capable of carrying out their jobs – something that their Universities should have prepared them for. Unless the education sector is aligned with the nation’s needs, or the overwhelming emphasis on certain sectors like IT is balanced by promotion of practical skills with a job orientation.

The Youth of India are its greatest asset, and it is important that their aspirations are guided in the right direction in their own interest.

The Manpower Employment Outlook Survey conducted in June 2005 forecast positive employment prospects for the July-September quarter of 2005. Carried out for the first time in India, the survey is based on interviews with 2,488 employers across the country.

According to Mr. Soumen Basu, Chairman of Manpower India, the aim of the study is to create awareness and provide a research base to the employers. Mr. Basu said in June 2005 that a copy of his report would be given to the Planning Commission.

The sectors covered under the survey are: finance, insurance, and real estate; manufacturing; mining and construction; public administration and education; services; transportation and utilities; and wholesale and retail trade.

Employers in the services sector, including the information technology and IT-enabled sector, indicated the highest demand for an increase of 44 percent employees, followed by finance, insurance and real estate at 41 percent, Growth in the transport and utilities industry would be just 17 percent.

The sectors surveyed include the private and public sector undertaking and industrial houses with a significant contribution to gross domestic product (GDP). Fully based on inputs from the organized sector, the survey included multinational companies also.

The Manpower Employment Outlook Survey is conducted quarterly to measure employers’ intention to increase or decrease the number of employees in their workforce during the next quarter.

The employment field in India has undergone and is undergoing a sea change with a wide range of opportunities open to youngsters in various fields. Did we ever dream just two decades ago that job avenues would be opening up through sheer knowledge management and reduction in interaction costs? The New Millennium optimizes talent globally through remote services. Any activity that does not require face-to-face interaction between a service and its receiver is good for remote processing. The market potential for remote service is currently around $120 billion and is expected to grow to a whopping $250 billion.

IT-enabled services promise a million jobs a year and web-based business models will mould the future, throwing up widening horizons for outsourcing operations that would be managed remotely. An unending, vast territory is open for you-medical transcription, data entry, design services, accounting and financial services, network management, research services, data search and analysis, website services, monitoring services, secretarial services and the like.

Some of the fresh avenues of employment that have emerged in recent times have been medical transcription, call centers based on business process outsourcing, insurance claim processing, back office operations, etc.

Many companies are employing graduates fresh from colleges or universities, training and orienting them to meet the demands of the jobs that they are required to perform. The universities must change according to the changing demands of the times, the needs of industry and needs of employment potential. Let the syllabus be modified to help the students find jobs of the ‘new wave’.

The current day interpretations hold the Career to have many dimensions viz. Jobs, profession & entrepreneurship. A career is anything that you can do for a living and that should not require you doing masters in some discipline. Even, a high school graduate doing something as vocation is a career to him.  

In fact, your career is sum total of the various occupations engaged into during your lifetime. Also, all these vocations may not require you a formal training and degree from a university. The Govt has taken suitable initiatives to develop an ecosystem of facilitation that can potentially help flourish the start-ups in India. Under its flagship program of Govt has rolled out start-up India, program in 2016 and launched a website & app namely startupindia.gov.in.

  • Govt. has focused on creating India a well-connected mass through internet. Efforts are taken to bridge the digital divide between people. This has enabled the start-ups connect their target audience easily be it from Urban or Rural.
  • Simplification of process of Registration and Compliances in online mode.
  • Listing facilitators of patents and trademarks. The start-ups only have to bear statutory fee whereas govt. bears all facilitator fees.
  • The govt has set up a Rs. 10,000 crore venture capital funds and giving guarantee to the lenders.
  • Tax exemption for first 3 years with policy nomenclature as “ Tax holiday” has been provisioned in the policy.
  • Start-ups are also exempted from “prior experience/turnover” criteria which otherwise is a standard qualifying norm for government tenders.
  • Establishment of SEZs, Technology parks and Research Parks for start-ups.
  • Investors putting their money in the venture funds setup by the government have been exempted from taxes on capital gains. Starts ups also have liberty to choose their Venture Capital Investors.
  • Organization of start-up fests annually where the start-ups can network other stake holders and entrepreneurs.
  • Simplification of winding up process- An ecosystem has been put in place that enables the start-ups to wind up within 90 days from the date of application.

Overall idea of the program is to reduce the regulatory burden on Start-ups, allowing them to focus on their core business and keep compliance cost low.

Other Measures for Start-ups and MSMEs by Govt.

Creation of diverse career opportunities is not possible without MSMEs & Start-ups. So, the Govt. under “Make in India” program targeted 25 sectors for job creation and skill enhancement. The aims included manufacturing growth rate 12-14% per annum, create 100 mn additional manufacturing jobs 2022 and raising contribution of manufacturing sector to 25% of GDP by 2025. Although, several factors including pandemic impeded the progress but, measures are very timely.

In order to nurture, protect and encourage the start-ups and MSME the Govt has also launched certain funding schemes.

  • Pradhan Mantri Mudra Yojana
  • Credit Guarantee Trust Fund for Micro & Small Enterprises (CGTSME)
  • Financial Support to MSMEs in ZED Certification Scheme
  • Credit Linked Capital Subsidy for Technology Upgradation (CLCSS)
  • Design Clinic for Design Expertise to MSMEs

In fact, it is these start-ups and MSMEs upon which ‘Atma Nirbhar Bharat’ and ‘Make in India’ vision of the Govt depends. And, the success of start-ups can potentially fill the prevailing gap of career opportunities for millions.

India needs to create 115 million jobs by 2030, research shows

India, Asia’s third largest economy, will need to generate 16.5 million jobs each year, up from 12.4 million annually in the last decade.

India needs to create 115 million jobs by 2030 as more people enter the workforce, a study showed, suggesting that the South Asian nation has to boost services and manufacturing to keep the economy expanding.

"To achieve this herculean task, India’s growth engine needs to fire on all cylinders, from manufacturing to services in the next five years,” she said in a research note.

While India’s economy is expected to grow more than 7% this year — among the fastest in the world, the pace is still not rapid enough to create jobs for its 1.4 billion people. High youth unemployment is a challenge for Prime Minister Narendra Modi as he seeks an unprecedented third term in office in the ongoing national elections.

Despite India’s economy generating 112 million jobs over the last decade, only about 10% of jobs are formal, Nguyen wrote. The country’s overall labor force participation rate stands at 58%, much lower than its Asian peers, according to the World Bank.

Nguyen said India’s services sector, which makes up more than half of the gross domestic product, has limited scope in terms of headcount and quality of labor. This means India can tap into the manufacturing sector and compete for firms and countries actively looking to diversify from a China-centric supply chain, she added.

"The incoming administration needs to jump on the manufacturing train and capitalize on demographic and geopolitical tailwinds,” she said in the note. "Even if the road forward is challenging, it is never too late to walk down the right path.”

The India opportunity is just getting started

As conditions continue to shift in its favour, we could very well be on the precipice of the Indian century.

Businesses around the world are beginning to grasp the scope of opportunity in India. As global supply chains continue to evolve and doing business in the region becomes easier, we could very well be on the precipice of the Indian century.

The data surrounding India speak for themselves. In March, ANZ Research upgraded its growth estimate for India, and now expects the country’s gross domestic product to rise a full 8 per cent in the fiscal year 2023-2024 . While that is expected to slow in 2024-2025, it will still be an enviable 6.8 per cent. S&P expects the country will be the world’s fastest-growing economy for at least the next three years.

Net foreign direct investment (FDI) into India was around $US15bn in 2023 despite cooling of global FDI flows. ANZ Research projects FDI to triple by 2026, reclaiming the lost ground of past few years, and India’s investment-to-GDP ratio is still higher than it was before the pandemic.

India’s middle class is growing rapidly . It has a demographic split that is favourable for growth , and policymakers committed to reducing bureaucracy . The country has been open about its investment in industry, including the manufacturing sector , and sustainability, particularly renewable energy . What’s left to be determined are the results of India’s largest general elections that will set the political direction of the world’s most populous nation for the next five years.

At ANZ, we’re excited about the prospects for business in India moving forward, and we’re not alone. Goldman Sachs sees “exciting long-term investment opportunities in India”. Even famed investor Warren Buffett has spoken about the “ unexplored ” opportunities in the region.

Despite the excitement, there’s not going to be a tsunami of FDI in the immediate short term. India’s evolution will be gradual. But businesses willing to approach the opportunity pragmatically will set themselves up to reap the rewards of India’s future. And it’s only a matter of time before those opportunities become bedrock of India’s future economy.

I recently spent some time in India meeting clients and officials. It had been some years since I had visited, and the evolution of the economy was visible immediately. Even something as simple as going through customs was an improved experience. Where in years gone by this might have taken hours, in 2024 I was through in 10 minutes.

India’s investment in itself, particularly infrastructure like road and rail , was also obvious where I travelled. Congestion is still an issue, but it’s hard not to notice little positives everywhere you go.

The investment in digital is going a long way to reshaping the country’s economy . The success of India’s services sector is well known, and that industry continues to show strong signs of growth. Without doubt, there is an opportunity for offshore businesses in this space, and ANZ expects it to only grow.

Renewable energy is another area that has benefited from investment in India. In 2024 more than 70 per cent of India's new power generation came from renewable sources - a significant opportunity for multinationals in that sector. India recently overtook Japan to become the world’s third-largest solar power generator.

These moves are helping build a strong foundation for investment in India’s economy, creating and maintaining attractiveness for capital. And they come at a time many businesses are considering their diversification strategies in the Asia-Pacific region.

Diversification is increasing as businesses reorganise supply chains to create resilience. South-east Asian markets, particularly Vietnam, have been beneficiaries of the shift. US firms are bullish on India’s role in this area but the opportunity for investment around the world is vast.

At ANZ, we’re often asked for our thoughts on the value of shifting supply chains in today’s market. It’s a difficult question as it’s very hard to generalise across a wide range of industries.

There are a few things that separate successful diversification strategies from the rest. Successful businesses understand the sector they are in, and work with the right partners to correctly assess the growth prospects and opportunities in both their current locations and potential future ones. If the imbalance is clear, and favours the latter, then well-capitalised businesses can successfully diversify if the shift is executed well.

The flipside are shifts or purchases that are not managed well, due to insufficient due diligence or lack of commitment. This is where some businesses can get into trouble.

As a bank we’ve onboarded about 15 Australian customers in India over the past 12 months, across a handful of sectors. We now have almost 200 clients representing the Institutional segment of India as our client base. This is just the start as we’re seeing more businesses consider their opportunities in India, both from our home markets of Australia and New Zealand and elsewhere.

When customers talk to us about the path to success in India, our first response tends to be ‘slow and steady’. Due diligence is required. Being clear about the industries viewed as an opportunity and the customer base therein is critical.

ANZ encourages those interested to work closely with applicable governments and trade bodies on all sides. In many ways, much of the advice is quite similar to that given to businesses in assessing the China opportunity 15 or 20 years ago. 

Businesses can also consider partnering with locals to take advantage of the India opportunity. There are many large, high-quality and diversified companies in India, many of which are also looking for partners in various parts of the economy. Taking this path requires being thoroughly selective, but can be equally rewarding.

There’s no doubt India has seen a number of ‘false dawns’ over the years, so any interested businesses need be pragmatic and cautious. But the economy will continue to grow and attract investment, and the size and scope of the opportunity is undebatable.

ANZ’s presence in India is strong and the bank has plans to grow, including doubling our capital in the economy in the past two years. We’re talking to potential new customers across a range of sectors, but we’re eager to make sure those customers also value what we bring as a bank.

My recent trip to India convinced me of the growing opportunity in India. This is India’s century - it’s hard not to feel positive about the future, and it’s time to get on board.

It’s not just about the money anymore for employees. From four-day work weeks, to skilling on the job and mental well-being exercises, companies are offering a host of benefits to retain top talent. Is this enough?

Not so long ago ,  the ideal workplace was one that offered a competitive salary. Not anymore. The increasing proportion of younger millennial and Gen Z employees now look beyond financial comforts and demand a more holistic work life that gives them time to enjoy other pursuits and the chance to learn on the job.

Over the past four years, the workplace has seen huge shifts necessitated by the pandemic, which has made remote working the norm. These changes have also forced recruiters at most Indian firms to tweak policies as they look to match up to the ambitions of younger employees and retain talent.

Once seen as western concepts, hybrid work, a more inclusive and equitable work culture, and, more importantly, a focus on upskilling employees to keep pace with technological advancements (like artificial intelligence and machine learning) and leadership courses are now becoming an integral part of the HR talent hunt modules.

There is also more investment in office infrastructure and parking facilities, four-day work weeks for employees who meet their targets ahead of schedule, and reworking rewards and recognitions for long-serving employees.

In fact, these are some of the innovative strategies being taken up by the top firms in this year’s BT -Taggd survey of The Best Companies To Work For in India.

Writing on the Wall 

The survey finds that some of these perks are also catching on with older workers, who now see flexibility as a top priority. About 42% of respondents aged 50 and above value assignment flexibility the most, followed by quality of work (39%). Hybrid is the preferred model overall, but the work-from-home (WFH) preference is stronger for lower-paid workers. The survey found that 42% of those earning less than Rs 4 lakh annually prefer WFH, compared to 33% of those earning above Rs 12 lakh. 

Work-life balance is very important for employees. For the majority of respondents, the ability to manage personal engagements with work ranks the highest, followed by getting a chance to focus on individual and family well-being. This signals a rising demand for comprehensive well-being initiatives extending beyond mere flexibility in work hours. 

Upskilling initiatives like training them in Generative AI (Gen AI) are considered a welcome step by employees, but less than 50% of respondents say their employers are training them in Gen AI. One out of 10 employees says they have not received any support from their employer. This suggests a potential hurdle for organisations that might have begun implementing Gen AI but haven’t equipped their workforce to use it effectively.

Indeed, several talent acquisition reports highlight three key focus areas for today’s recruiters: the culture of a 10 to 6 job is being replaced by flexible work options in several sectors; a more socially responsive generation insists on prioritising diversity, equity, and inclusion (D&I) initiatives; and workers continue to prioritise the ‘future-proofing’ of their skills, particularly in light of the widespread adoption of AI.

Yeshab Giri, Chief Commercial Officer of Operational Talent Solutions at talent agency Randstad India, says millennials and the Gen Z are more ambitious, and the onus is on companies to create a supportive environment for them to grow. “Key asks from employees now are work-life balance, pay, job security, career opportunities and mental support, working hour flexibility, and skilling and development,” he says.

He points out that notions of employment and loyalty are also changing. “For millennials and Gen Zers, the big question is what a job offers them in terms of personal growth,” says Giri.

A survey by consultancy BCG in December 2023 revealed that employers need to prioritise and invest to understand what really matters to their employees as younger workers were willing to vote with their feet. It found that 26% of Indian employees surveyed were at risk of leaving the following year. “[There] is an urgent need for employers around the world to help their employees find the right balance between functional drivers such as pay and job hours, versus emotional factors such as workplace respect, fairness, and recognition,” said Neetu Chitkara, MD and Partner, who leads the People and Organisational Practice at consultancy BCG India in the report.

According to World Bank data, India has a workforce of 593.7 million. Per industry estimates, 90% are in the informal sector.

But since employability remains a challenge—as many candidates do not possess the requisite skill sets despite having the educational background for it—retaining good talent is vital for companies. Otherwise, it could be an uphill task to hire the right talent.

The biggest challenge both employees and employers face is the blistering pace of technological change that is fundamentally altering many jobs. As a result, companies have had to work with employees to reskill and upskill them.

According to ‘The Randstad Workmonitor: The Voice of Talent in 2024’ report, Indian workers continue to prioritise the future-proofing of their skills, particularly in light of the widespread adoption of AI. According to the report, the Top 5 learning opportunities Indian employees are most interested in are AI, IT and tech literacy, data science and analytics, programming and coding, and software project management.

Ramesh Alluri Reddy, CEO of TeamLease Degree Apprenticeship, says to retain talent, investing in skill development is key because India has a very young working population with an average age well below 30 years. “Even senior employees need to be skilled to remain relevant. A lot of companies are now investing in skill development,” he notes.

He says many companies reimburse senior employees for any degrees and certifications they get. “For entry-level talent, there are various innovative methods supported by government policies. There is now greater acceptance and usage of apprentices in companies as well as work-integrated learning programmes,” he adds.

And it’s not just for permanent employees. Several staffing companies that provide temporary workers are also working on reskilling and upskilling these employees.

Suchita Dutta, Executive Director at the Indian Staffing Federation (ISF), says staffing companies, too, are working on upskilling their employees. “For instance, a mechanical fitter will have to upskill to remain technically knowledgeable and relevant in the case of automation,” she points out.

Diversity Please 

Recruiters highlight that employees favour employers who reflect their views, values, and take action to improve equity in the workplace.

Randstad’s Giri says new trends in hiring include equity, which means equitable opportunities cutting across all segments of talent and marginalised communities, not just women but also people with physical disabilities and the LGBTQ+ community. “The issue is how do we make them comfortable and provide a congenial work atmosphere? For employees with physical disabilities, companies also have to ensure proper access to workspace areas,” he adds.

Alok Kumar, President at Manpower, a part of the workforce solutions agency ManpowerGroup, says younger workers are keeping a close eye on which companies celebrate diversity and inclusion. “Workplaces that encourage meritocracy and encourage dialogues to build a healthy and equitable workplace shall be preferred by generations coming into the workforce in this decade,” he notes.

With the increasing thrust on hiring women returning from breaks to take up jobs, many firms that traditionally chose to hire men, especially in the manufacturing sector, are working with women. Experts note that this is driven by sectors such as automotive and electronics. “Women are opening up to jobs quite a bit. We have seen a 5x increase in the number of women being inducted into manufacturing, which has traditionally been a male-led workforce,” says TeamLease’s Reddy.

Remote Work

Though some companies insist on workers gradually returning to offices, hybrid and WFH have become irrevocable conditions of the modern workplace. 

What’s more, several larger firms are looking to hire local, non-metro talent with the requisite skills. They are even willing to pay the same amount as they pay employees in metros if the candidate meets their criteria.

Giri of Randstad notes that most companies (apart from the IT sector) are looking at a hybrid model of work where employees work for two to three days from the office. “However, in several sectors, WFH is not possible—such as manufacturing, engineering, logistics, and retail. Most women tend to prefer a hybrid mode of working as they are the primary carers at home,” he says.

Randstad India has started a four-day work week option for employees who meet their targets ahead of schedule. They can enjoy a Friday-Sunday weekend for the rest of the calendar year. A good number of people availed of this last year, the firm says.

Other Benefits

And that’s not all. There are a host of other benefits that companies are offering now to keep their top workers engaged.

For instance, post-pandemic, mental well-being has emerged as a key focus area. “Therapy is no longer seen as a bad word. With the fast pace of modern life and living alone in big cities, many employees often do not have a fallback option. In such cases, employers are now stepping in,” says a recruiter who did not wish to be named.

Dutta of ISF notes that during the pandemic, staffing companies stepped in to help the families of workers who passed away. “Staffing companies stepped in to figure out who was the next best person in the family to be skilled and brought into the labour force. These are very subtle things that are being done and are also motivating people to come into the formal workforce,” she highlights.

There are other ways in which staffing firms are looking out for their employees. Such workers often find it challenging to access loans as they move from job to job. Most staffing companies are trying to ensure that financial services are accessible to these workers. “This category needs financial independence and social security protection as well. While EPFO and ESIC coverage are mandatory, some companies also provide them with medical insurance, personal accident insurance, and death insurance,” Dutta says.

Many others are taking a fresh look at office infrastructure as well. This means providing adequate parking facilities, breakout rooms to de-stress, and nutritious meals.

The Beatles had sung the lines ‘Money can’t buy me love’ as part of their hit song, ‘Can’t Buy Me Love’ from the album A Hard Day’s Night (1964). Companies are waking up to it 60 years later.
